Work-Life Balance, Kepuasan Kerja, dan Kinerja Karyawan Generasi Z: Studi Mediasi pada Coffee Shop

Abstract

Di balik citra santai Coffee Shop sebagai ruang relaksasi, tersembunyi ekosistem kerja yang sesungguhnya penuh tekanan: jam operasional panjang, ritme layanan tanpa jeda, dan ekspektasi konsumen yang terus meningkat membentuk kondisi kerja yang kerap berlawanan dengan kebutuhan psikologis karyawannya. Penelitian ini hadir untuk membedah bagaimana keseimbangan kehidupan kerja  (Work-Life Balance), kepuasan kerja, dan kinerja saling berinteraksi pada karyawan Generasi Z yang menjadi tulang punggung operasional industri ini di Kota Kediri. Studi ini dibangun di atas desain kuantitatif eksplanatoris dengan pengambilan data secara serentak pada satu titik waktu. Sebanyak 97 karyawan Generasi Z dari Coffee Shop di Kota Kediri terpilih sebagai partisipan melalui seleksi berbasis kriteria yang ketat. Data primer dikumpulkan via kuesioner dan dianalisis menggunakan SEM-PLS dengan bantuan SmartPLS 4.0. Tiga capaian analitis penting muncul dari studi ini. Pertama, kualitas work-life balance menghasilkan dampak positif yang bermakna secara statistik terhadap kepuasan kerja (? = 0,622; p < 0,05). Kedua, jalur langsung dari work-life balance ke kinerja tidak terkonfirmasi signifikan (? = 0,075; p  > 0,05). Ketiga, kepuasan kerja terbukti sebagai perantara yang bekerja secara total dalam transmisi pengaruh work-life balance terhadap kinerja (? = 0,372; p   < 0,05). Temuan ini menegaskan bahwa strategi peningkatan kinerja Generasi Z perlu melewati jalur kepuasan kerja sebagai simpul utamanya.
